Operational Strategy

Is your business underperforming? When a business is struggling, there is often plenty of finger-pointing. Your operational strategy may be inefficient. Your sales team may be lagging. Or perhaps there is a lack of leadership at some level. But frequently, the real root cause is simpler and more fundamental: the wrong people are in the wrong roles.

Talent optimization is the discipline of aligning your people strategy with your business strategy — ensuring that the right people are in the right roles, with the right motivations, to drive the results you need.

What Is Talent Optimization?

Talent optimization is a four-part discipline:

  1. Diagnose: Understand the current state of your team — their strengths, behavioral styles, motivations, and how well they fit their current roles.
  2. Design: Define what the ideal team looks like, what roles are needed, and what profile of person will succeed in each role.
  3. Hire: Use objective data alongside interviews and references to hire people who are genuinely suited to the role — not just impressive on paper.
  4. Inspire: Create the management practices and culture that bring out the best in your people once they are in the right roles.

The Cost of Talent Misalignment

When people are in the wrong roles, the costs are significant — high turnover, poor performance, management frustration, and ultimately lost business results. Research consistently shows that the single biggest driver of employee engagement and performance is whether someone is in a role that leverages their natural strengths and motivations.

Practical Steps to Optimize Your Talent

  • Assess your current team honestly — strengths, gaps, and fit
  • Define role requirements clearly before hiring
  • Use behavioral and cognitive assessments to reduce hiring bias
  • Invest in onboarding and development for new hires
  • Have courageous conversations when someone is not in the right role

As a business coach, talent optimization is one of the highest-leverage areas I work on with clients. Getting your people strategy right does not just improve performance — it transforms the entire experience of running your business.
